The influences of organizational justice and role ambiguity on burnout among housemen in Malaysian public hospitals: a moderating role of organizational citizenship behaviour

Abstract
The purpose of the study is to test the influence of organizational justice (OJ) and role ambiguity (RA) on burnout (BO) among housemen in the Malaysian public hospitals. Health institution is recorded as the most of losing worker including the housemen due not to full fill their duty. In this study, two variables namely OJ and RA have been tested as predictors of BO. Additionally, organizational citizenship behaviour (OCB) has been examined as a moderating variable in this study because of the inconsistence findings have not provided clear influences of both predictors (OJ, RA) on BO. Based on the Social Exchange Theory (SET), the relationship between all variables has been explained with the assumption that a mutual benefit needs to be transferred between two parties, particularly between the housemen (employees) and representatives from the health institutions (public hospitals). By utilizing the quantitative approach, 810 questionnaires have been distributed to 15 public hospitals of Ministry of Health (MoH) Malaysia in the urban zones Malaysia to reach the respondents for this study and 418 housemen has been completed full fill the questionnaire. The Partial Least Squares (PLS-SEM) has been used as a tool to analyze the data. All data were collected from all respondents through the online survey forms. The results of the study presented that both OJ and RA have significant influences on BO among housemen. Interestingly, results revealed that only OCB has moderating influence on the association between RA and BO among housemen in this study. The implications of this study come out with a guide for the top management in all Malaysian public hospitals on the formulation and implementation of the relevant policies which are related to OJ, RA and OCB. Therefore, new knowledge on decreasing the level of BO among the Malaysian housemen may help the country to provide a better service to the communities. Last but not least, several directions for future research have been suggested. The results of this study can be utilized by the MoH to redesign the strategy and standard operating procedure (SOP) towards the administration of the housemen in the country. Likewise, this research can be the evidence to help the Malaysian housemen to avoid the occurrence of BO and can improve their points of view upon this issue. Not just that, knowing the dimensions and causes of BO may enable to a positive vibe in the medical environment; particularly among the ministry, hospital management, housemen, and patients.
